Abstract

This professional online article, published in The Conversation, examines patterns of annual leave accumulation and underutilisation among Australian workers, with a focus on the implications for wellbeing, productivity, and organisational performance. Drawing on a national survey of over 1,000 employees conducted between July and September 2024, alongside comparative international data, the article highlights the extent of “leave hoarding” in Australia, where workers collectively hold substantial unused annual leave entitlements.

The discussion situates these findings within broader research on burnout, motivation, and workplace recovery, showing that failure to take adequate leave is associated with reduced wellbeing, lower job satisfaction, and diminished productivity. It explores a range of structural and cultural factors contributing to underutilised leave, including financial pressures, workload intensity, organisational norms around presenteeism, and the erosion of boundaries under flexible work arrangements. Comparative analysis with countries such as the United States, Germany, the United Kingdom, and Japan contextualises Australian patterns within global leave-taking behaviours and entitlement systems.

The article also outlines organisational and policy mechanisms for addressing leave underutilisation, including employer-directed leave, workload management strategies, cultural change, and leadership modelling of rest behaviours. It argues that encouraging regular, meaningful breaks is both a wellbeing and performance imperative, with evidence suggesting positive effects on productivity and career outcomes. The article concludes that sustainable organisational performance requires active support for leave-taking, reinforced by cultural, managerial, and structural interventions that normalise rest and recovery.
